Performance Improvement

As part of a Fundamentals of Human Performance Technology course, I developed a comprehensive performance improvement campaign for a fictional organization, Corrugrafix, inspired by real-world display manufacturing companies. The project included a Performance Needs Assessment, a High-Level Design, and a Detailed Design for targeted interventions aimed at enhancing communication, workflow, and project management.

Corrugrafix, a Montreal-based company specializing in custom corrugated cardboard displays, faced operational inefficiencies due to communication breakdowns among the sales, design, and production teams. Drawing on research, industry best practices, and personal experience in display design, I conducted a rigorous analysis of performance gaps. The campaign aimed to enhance project scheduling, improve workload distribution, and strengthen interdepartmental communication to reduce delays, prevent burnout, and enhance client satisfaction. While the project was research-based, I noted that access to subject matter experts would have significantly enriched the analysis and design recommendations.

The project included three phases:

  • Performance Needs Assessment: I began by outlining the research strategy. The report then addressed the business need, providing an in-depth look at the organizational context and the specific performance problem. By comparing current and ideal performance scenarios, I identified key performance gaps. I also analyzed performer roles and environmental factors using process maps based on Rummler & Brache’s "Managing the White Space" (1991) and Gilbert’s Behavior Engineering Model. The assessment concluded by defining business objectives, target competencies, and relevant performance metrics to guide intervention design.

  • High-Level Design: Outlined a learner journey map and 18 strategically aligned interventions, including training, job aids, digital tools, communication systems, and recognition programs. These were prioritized for implementation based on their impact and cost. I also included broad consistency guidelines and possible technological challenges.

  • Detailed Design: Three interventions were fully developed, two workflow communication maps with communication best practices, a recognition communications plan, and a client design brief template, each including an intervention evaluation and a summative evaluation.

Through this project, I deepened my understanding of applying HPT frameworks in practical contexts. I also learned the importance of integrating instructional and non-instructional solutions, aligning interventions with business goals, and evaluating feasibility in real-world settings. While I brought firsthand knowledge of the industry, I recognized the value that collaboration with actual stakeholders could bring to similar initiatives.
